Unit leveling (Mount Blade 2: Bannerlord)

there are bandits in the squad. filled a bunch of fights, everyone is ready to go to the next level, but in the pumping menu there is a red symbol (some kind of shield) and the button is not active. how to find out what they need for pumping?
